Crayons, a variety of colors, vibrant or plain, with both humorous and simple names. Despite being broken or dull all colors reside in the same box with one simple purpose to come together to create a masterpiece At the young age of 3, the brain is in one of its most impressionable stages as most education specialist will refer to the brain as a sponge. For most, learning in school begins with shapes, colors, and numbers for me, race. My mother told me the story, recalling the facts as if it happened yesterday. After placing me in my car seat and proceeding on our daily route home, I reached my small wrist forward to my mother, pointed and simply asked â€Å"what color am I, am I peach?† Confused yet collected my mother simply replied â€Å"why†¦show more content†¦In all my years of ignoring and displacing my ethnicity it had hit me in the face like a ton of bricks. I flourished, I was involved in numerous organizations, inducted into a national Greek lettered organization and soon after, elected President of my chapter. My crayon was as brown as the dirt in mother Africa, and as black as the chains the â€Å"white man† used to put me into slavery. Yet, I still had not found my true identity I had merely assimilated to the culture around me. It would not be until I stepped into the working world that my true colors would show. In conclusion, when different cultures are crossed, on the one hand we realize that despite the challenge is too great (or seem too great) the understanding is possible and a good work can be accomplished, if everyone on the team is willing to do their best of course. On the other hand it also generates a reflection that in reality ll these people from different cultures are equal which people that were used to relate everyday in our country, with their foibles, their sorrows, their Joys, victories, defeats, victories. For me it was an extremely rewarding experience working with other cultures and is something that will be added to my personal baggage, which I could clearly see that there are no impediments when we want to achieve a goal and there are no barriers that prevent us from going further when we have a goal.

Theoretical foundation of Career Construction Theory The theoretical foundation of Career Construction theory (CCT) has its beginnings from Constructivism, and according to Sharf (2009) Constructivism is a psychological approach that has developed out of a postmodern philosophical position. It has been stated the Postmodernism period was a â€Å"reaction to modernism†, in that it highlighted the differences in individual views rather than a one-sided, rational scientific view of modernism. (Sharf 2009) Constructivist saw individuals as creators of their own destiny, and constructivist counselors sought to help clients discover that meaning and resolve any discrepancy. CCT addresses how an individual’s â€Å"career†, is made from its personal and social constructs or interactions. These constructs are not actual re al reality, but an individual’s representation of that reality. CCT defines career as an objective and subjective construct. Objectively speaking, career is a listing of positions from the past to present. Subjectively, career is the personal meaning or a pattern of experiences from past, present and future. (Savickas, 2005, p43) CCT is made of three distinct perspectives and each seeks to determine how the individual views their life and career, and how they work together. (Busacca, 2007) These perspectives are life theme, career adaptability, and vocational personality. The Purpose and the Suppositions The purpose of CCT is to help the individual discover the subjective meaning in their work. In helping the individual discover this type of meaning, CCT stress the importance of the relationship between the individual and the counselor. Life themes In Holland’s career development theory, his inventories were used to obtain critical information about the individual, and make predictions about a career path, and also the likely hood of success along this path. Career construction theory takes advantage of the individual’s narrated work stories to discover any meanings or patterns. Black Panther Party Essay -- American History

Huey Newton and Bobby Seale were two African-American men growing up in the ghetto of California where they saw and experienced racism and police brutality. There voices were not heard when it came to their communities. It took three young children to die by car crashes, and a peaceful candlelight vigil that turned into a fight between a neighborhood and the police (in which the police covered up their badges so that no one could report them to the police department) for them to want to make a change to free themselves from control and oppression. It was because of this that 25 year old Huey Newton and 30 year old Bobby Seale founded The Black Panther Party for Self-Defense in October 1966, in Oakland, California. The party was inspired by revolutionaries such as Mao Tse-tung and Malcolm X. Malcolm had represented a militant revolutionary, with the dignity and self-respect to stand up and fight to win equality for all oppressed minorities. Influenced by the teachings of Mao's Red Book the organization became more of a Marxist-Communist group that favored violent revolution, if necessary, to bring about changes in society. Equipped with rifles and the knowledge from many law books the Black Panther Party fed the hungry, protected the weak from racist police, and presented a Ten Point Platform and Program of Black political and social activism. Love and Loneliness

As a human, there are a lot of characteristics a human should have, but, what does it mean to be human? The most part of being human is loneliness. Humans must understand that loneliness is a part of everyone’s life, humans must learn how to cope with loneliness, and, finally, the only way to get rid of loneliness is to have love in your life. There is a book, which name is Gilgamesh, and it is written by Herbert Mason. In this book, the author teaches people how to be human from an old story, about a man who loved and lost a friend to death. This man is named Gilgamesh, his friend is named Enkidu. First of all, a human should understand that loneliness is a part of everyone’s life, and only someone goes through the loneliness, he/she can be called a human. So, Gilgamesh is a person who went through the loneliness in his life, and then he becomes a real human. In this book, Gilgamesh said â€Å" I am alone and I have longed/ For some companionship. My people/ Also have grown tired of my solitude. † (20). According to these sentences, Gilgamesh was a king of Uruk, he had a lot of power, but he was lonely, he didn’t have any friends. Also, people thought Gilgamesh was the God, he was not a human. But he was becoming a human, because he was going through loneliness at that time. Loneliness is a part of everyone’s life, especially for a human. So, at that time, Gilgamesh was going through loneliness, he was becoming a human. Besides, Herbert Mason writes â€Å" Gilgamesh’s fear at the thought of his own solitude:/ I can’t imagine being left alone,/ I’m less a man without my friend. † (47). So this sentences suggests, after Gilgamesh lost his friend Enkidu, he was lonely, and he was fear. He was going through the part a human should go through. He was becoming a real human, he was knowing that loneliness is a part of everyone’s life. So, he was not a God any more, he was trying to become a real human and learn to understand loneliness. On the other hand, human should know how to cope with loneliness also. Loneliness is a gift from God, real human can cope with loneliness and gain the courage. After lost the best friend, Gilgamesh must learn how to cope with loneliness. Herbert Mason writes â€Å" I have been through grief! Gilgamesh screamed. / Even if there will be more of pain,/ And heat and cold, I will go on! / Open the gate to the mountains! † (57,58). Well, Gilgamesh decided to find his best friend, and tried his best to get him back. To begin with, Gilgamesh was lonely because he lost his best friend, but now, he decided to get him back, he was not afraid of the heat or cold, he just wanted his friend back. He wanted to cope with loneliness, so he went to find his friend. A real human must learn how to cope with loneliness, and Gilgamesh did that, he was coping with loneliness now. Also, Herbert Mason added â€Å"He entered the Road of the Sun/ Which was so shrouded in darkness/ That he could see neither/ What was ahead of him nor behind. † (59). Obviously, Gilgamesh was finding his friend, there was darkness in front of him only, but he was not afraid. He got rid of loneliness, he was thinking of his friend back at that time, he was coping with loneliness. Humans must learn how to cope with loneliness, so now, Gilgamesh was learning that, he was not a God any more, he became a real human, because he can face the loneliness with courage. Finally, the only way to get rid of loneliness is to have love in your life. Humans’ hearts are filled with love, so they can get rid of loneliness. Gilgamesh was becoming a real human, he had love in his life. Herbert Mason writes â€Å" In the silence of the people they began to laugh/ And clutched each other in their breathless exaltation. (24). Gilgamesh was laughing at that time, as a king and a God in people’s hearts, he never felt happy before, but now he laughed, with Enkidu. He felt happy, maybe at that time, Gilgamesh’s heart was filled with love of friendship, also Enkidu’s heart also was full of love of friendship. They both had love in their life, and at tha t time, Gilgamesh did not feel lonely any more, because he had a new friend. Friendship is an important part of people’s life. So, Gilgamesh became a real human, he was an ordinary person as others, he became a human, because he had the love of friendship in his life, also in his heart. After Enkidu died, Herbert Mason added â€Å" Many years ago through loss I learned/ That love is wrung from our inmost heart/ Until only the loved one is and we are not. † (74). According to this sentences, Gilgamesh thought highly of his friend, he would not forget him, and their friendship was eternal. Love of friendship is in Gilgamesh’s life forever, even if there is no his friend in his rest life, he can cope with loneliness by himself, because the friendship is always in his heart. Gilgamesh is alone, but he is not lonely. At the end of the story, Herbert Mason said â€Å" To keep the names of friends/ Whom we have lost. (92). Well, Gilgamesh will remember his friend forever, he has love of friendship in his whole life. Now, he is a real human, he has an eternal friendship, which a real human should have. Entiku is dead though, he is alive in Gilgamesh’s heart. To sum up, in the book Gilgamesh, which is written by Herbert Mason, the man whose name is Gilg amesh becomes a real human finally. To begin with, Gilgamesh feels lonely because he is a king, no friends, no love in his life, then he loses his best friend, he is lonely still, but then he learns how to cope with loneliness, finally, he gains an eternal friendship and love. So, Gilgamesh becomes a real human, he understands that loneliness is a part of everyone’s life, he learns how to cope with loneliness, and, finally, the only way to get rid of loneliness is to have love in his life, and he gains an eternal friendship and the love. In a word, after he knows loneliness and he has love in life to cope with loneliness, he is not a God or a king any more, he becomes a real human, a human likes others.

If each of them had been a trained professional, a gunfighter with a character flaw, or a broken warrior with a past – or if each had a secret reason for joining a suicide mission, an antihero's sense of justice, and a burning desire to put things right – they might have become an elite fighting unit whose resourcefulness and courage would lead them to victory over those who would oppose or oppress. But the fact was, they were a disorganized bunch of perpetual adolescents, untrained and unprepared for anything but throwing stock and having fun: the Animals. They sat on the registers as Tommy paced before them telling them about the vampire, about Simon's death, and giving them the call to action while the Emperor stood by quoting passages from Henry the Fifth's speech at the Battle of Agincourt. â€Å"The cops aren't going to believe it, and I can't do it alone,† Tommy said. The Emperor said, â€Å"‘We few, we lucky few†¦ â€Å" â€Å"So who's with me?† The Animals didn't say a word. â€Å"Barry,† Tommy said, â€Å"you're a scuba diver. You've got some balls, right? Sure, you're balding and going to fat, but this is a chance to make a difference.† Barry looked at this shoes. I've been thinking.† â€Å"Oh, no!† someone shouted. â€Å"I think I have a way to find the fiend and dispose of him before sundown.† â€Å"Right,† Drew said sarcastically. â€Å"How?† The Emperor picked up Bummer and held out the little dog as if he were displaying the Holy Grail. â€Å"Pound for pound, a better soldier never marched, and a better tracker never sniffed out a sewer rat. I've been so stupid.† â€Å"Beg your pardon, Your Majesty,† Tommy said. â€Å"But what the fuck are you talking about?† â€Å"Until last night I didn't know that the lovely young woman with whom you share your abode was a vampire. Yet every time we passed your building Bummer went into a frenzy. He's been the same each time we've encountered the fiend himself. I believe he has a special sensitivity for the smell of vampires.† They all stared at him, waiting. â€Å"Gather your courage and your weapons, good fellows. We'll meet here in two hours and remove this evil from my city. And a little dog shall lead us.† The Animals looked at Tommy, who shrugged and nodded. They had a new leader now. â€Å"Two hours, guys,† Tommy said. â€Å"The Emperor's in charge.† Cavuto watched the Animals disperse though his field glasses. He was sitting in the parking lot at Fort Mason, a hundred yards from the Safeway. He put down the binoculars and dialed Rivera's number on his cellular phone. â€Å"Rivera.† â€Å"Anything happening there?† Cavuto asked. â€Å"No, I don't think that anything will now that it's daylight. The lights stayed off after the kid left, but I could hear a vacuum cleaner running. The girl's up there but she didn't turn on the light.† â€Å"So she likes to clean in the dark.† â€Å"I think she can see in the dark.† â€Å"I don't want to talk about it,† Cavuto said. â€Å"Anything else?† â€Å"Not much. Some kids were dropping pebbles on me from the roof. The guys in the foundry below the kid's apartment are moving around now. A couple of bums are doing some close-order public urinating in the alley. What's happening there?† â€Å"The kid worked all night, drank some beers with the crew; they just split up but the kid and the wacko are still here.† â€Å"Why don't you call in some relief?† â€Å"I don't want this out of our hands until we know more. Stay by the phone.† â€Å"Anything from the coroner?† â€Å"Yeah, just got off the phone with him. Massive blood loss from the guy in the truck. None from the guy in the morgue. Heart attack. They still haven't found the girl's body.† â€Å"That's because she was cleaning house all night.† â€Å"Gotta go,† Cavuto said. Tommy and the Emperor were waiting in the parking lot when the Animals returned in Troy Lee's Toyota and began unloading equipment. â€Å"Stop, stop, stop,† Tommy said. â€Å"We can't run all over the City with spearguns and swords.† â€Å"And shotguns,† Jeff said proudly, jacking a shell into the chamber of Simon's shotgun. â€Å"Put that back in the car.† â€Å"No problem,† Drew said, holding up a roll of Christmas wrap. â€Å"Dallas, November 22, 1963.† â€Å"What?† Tommy said. â€Å"Lee Harvey Oswald walks into the book depository with a Venetian blind. Minutes later Jackie's scooping brains off the trunk of a Lincoln. Anybody asks, we're all giving Venetian blinds to our moms for Christmas.† â€Å"Oh,† Tommy said. â€Å"Okay.† Clint climbed out of the Toyota wearing a choir robe, a half dozen crosses hung around his neck. He held a Baggie full of crackers in one hand, a squirt gun in the other. â€Å"I'm ready,† he said to Tommy and the Emperor. â€Å"Snacks,† Tommy said, nodding to the Baggie. â€Å"Good thinking.† â€Å"The Heavenly Host,† Clint said. He brandished the squirt gun. â€Å"Loaded with holy water.† â€Å"That stuff doesn't work, Clint.† â€Å"O ye of little faith,† Clint said. Bummer and Lazarus had left the Emperor's side and were nosing up to Clint. â€Å"See, they know the power of the Spirit.† Just then Bummer jumped and snatched the Baggie, then took off around the corner of the store, followed closely by Lazarus, Clint, and the Emperor. â€Å"Stop him,† Clint shouted at an old man coming out of the store. â€Å"He's taken the body of Christ.† â€Å"Don't hurt him,† the Emperor shouted. â€Å"He's the only hope for saving the City.† Tommy took off after them. As he passed the bewildered old man, Tommy said, â€Å"Last week they were playing cards with Elvis.What can I say?† The old man seemed to accept this and hurried off. Tommy caught up with them behind the store, where the Emperor was holding Bummer in one hand and fending off Clint with his wooden sword with the other, while Lazarus licked the last few crumbs out of the torn plastic bag. â€Å"He ate the blessed Savior!† Clint wailed. â€Å"He ate the blessed Savior!† Tommy caught Clint around the waist and pulled him away. â€Å"It's okay, Clint. Bummer's a Christian.† Jeff rounded the corner, his size-fourteen Reeboks clomping like a quarter horse. He looked at the empty Baggie. â€Å"Oh, I get it. They freeze-dried him, right?† Drew came around the corner, followed by Lash and Troy Lee. â€Å"Do we have a partying platoon, or what?† Drew said. Jeff said, â€Å"I never knew that they freeze-dried Jesus, did you?† Lash checked his watch. â€Å"We've got less than six hours before it gets dark. Maybe we should get started.† Tommy released Clint and the Emperor lowered his sword. â€Å"We need something to give Bummer the scent,† the Emperor said. â€Å"Something that the fiend has touched.† Tommy dug into his jeans pocket and pulled out one of the hundreds that Jody had given him. â€Å"I'm pretty sure that he touched this, but it's been a while.† The Emperor took the hundred and held it to Bummer's nose. â€Å"It shouldn't matter. His senses are keen and his heart is righteous.† To Bummer he said, â€Å"This is the scent, little one. Find this scent.† He put Bummer down and the little dog was off with a yap and a snort. The vampire hunters followed, losing sight of Bummer as he rounded the store. When they came around to the front of the store, the manager was coming out, holding a snarling Bummer in his arms. â€Å"Flood, is this your dog?† â€Å"He's his own man,† the Emperor said. â€Å"Well, he just ran in and blew snot all over the cash in register eight. You train him to find money?† The Emperor looked down to the hundred-dollar bill in his hand, then at Tommy. â€Å"Perhaps we should find something else to put him on the scent.† â€Å"Where was the last place you saw the vampire?† Tommy asked. The gate guard at the Saint Francis Yacht Club wasn't buying a word of it. â€Å"Really,† Tommy said. â€Å"We're here to decorate for the Christmas party.† The Animals waved their gaily wrapped weapons to illustrate the point. â€Å"And the Archbishop has come along to perform midnight mass.† Tommy pointed to Clint, who grinned and winked through his thick glasses. â€Å"Deus ex machina,† Clint said, exhausting his Latin. â€Å"Shalom,† he added for good measure. The guard tapped his clipboard. â€Å"I'm sorry, gentlemen, I can't let you through without a membership or a guest pass.† The Emperor cleared his throat royally. â€Å"Good man, each moment you delay may be paid for with human suffering.† The guard thought that he might have just been threatened, hoped, in fact, that he had, so he could pull his gun, and was just letting his hand drop to his gun belt when the phone in the gate booth rang. â€Å"Stay here,† he instructed the vampire hunters. He answered the phone and nodded at it, then looked across Marina Boulevard to where a brown Dodge was parked. He hung up the phone and came out of the booth. â€Å"Go on in,† he said, obviously not happy about it. He pushed a button, the gate rose, and the Animals went in, headed for the East Harbor. Two minutes later the brown Dodge pulled up and stopped by the gate. Cavuto rolled down the window and flashed his badge. â€Å"Thanks,† he said to the guard. â€Å"I'll keep an eye on them for you.† â€Å"No problem,† said the guard. â€Å"You ever get to shoot anyone?† â€Å"Not today.† Cavuto said. He drove though the gate, staying just out of sight of the Animals. At the end of the dock the Animals and the Emperor stared forlornly at the big white motor yacht moored a hundred yards out into the harbor. Bummer was in the midst of a yapping fit. â€Å"You see,† said the Emperor, â€Å"he knows that the fiend is aboard.† â€Å"You're sure that's the boat that he came off of?† â€Å"Most definitely. It chills my spine to think of it – the mist forming into a monster.† â€Å"That's great,† Tommy said, â€Å"but how do we get aboard?† He turned to Barry, who was applying sunscreen to his bald spot. â€Å"Can you swim it?† â€Å"We could all swim it,† Barry said. â€Å"But how do we keep the gun dry? I could go get my Zodiac and take us all out there, but it'll take a while.† â€Å"How long?† â€Å"Maybe an hour.† â€Å"We've got four, maybe five hours until sunset,† Lash said. â€Å"Go,† Tommy said. â€Å"Get it.† â€Å"No, wait,† said Drew, looking at the rows of yachts in the nearby slips. â€Å"Jeff, can you swim?† The big power forward shook his head. â€Å"Nope.† â€Å"Good,† Drew said. He took the Christmas-paper-wrapped shotgun from Jeff, then grabbed him by the arm and threw him into the water. â€Å"Man overboard! Man overboard! We need a boat.† The few owners and crew members who were performing maintenance on the nearby boats looked up. Drew spotted a good-sized life raft on the stern of a sixty-footer. â€Å"There, you guys, get that.† The Animals scrambled after the raft. The yacht's crew helped them get it over the side into the water. Jeff, flailing in the water, had slapped his way back to the dock. Drew pushed him away with the shotgun. â€Å"Not yet, big guy.† Over his shoulder he shouted, â€Å"Hurry, you guys! He's drowning!† Tommy, Barry, and Lash were paddling the rubber raft for all they were worth. The yachtsmen and the Emperor shouted instructions, while Drew and Troy Lee watched their friend trying not to drown. â€Å"He's doing really well for a non-swimmer,† Drew said calmly. â€Å"Doesn't want to get his hair wet,† said Troy with Taoist simplicity. â€Å"Yeah, can't waste that two hours of blow-drying.† Tommy moved to the front of the raft and held his paddle out to Jeff. â€Å"Grab it.† Jeff flailed and thrashed, but didn't grab the paddle. â€Å"If he stops paddling his head will go under,† Troy called. â€Å"You'll have to grab him.† Tommy whacked Jeff on the head with the plastic paddle. â€Å"Grab it!† The power forward slipped under for a second and bobbed to the surface again. â€Å"That's one!† Drew called. â€Å"Now grab it,† Tommy yelled. He raised the paddle as if to strike again. Jeff shook his head violently and reached for the paddle as he went under again. â€Å"That's two!† Tommy pulled the paddle up with Jeff on the end while Barry and Lash wrestled the big man into the boat. â€Å"Well done, men,† the Emperor said. The yachtsmen stood at the end of the dock, watching in amazement. Drew turned to them. â€Å"We're going to need that raft for a while, okay?† One of the crewmen started to protest and Drew jacked a shell into the shotgun, ripping the wrapping paper. â€Å"Big shark hunt. We need the raft.† The crewman nodded and backed away. â€Å"Sure, as long as you need it.† â€Å"Okay,† Tommy called. â€Å"Everybody in the raft.† Drew and Troy Lee helped the Emperor get into the raft, then handed over Bummer and Lazarus and climbed in themselves. The Emperor stood at the front of the raft as they made their way across the harbor to the Sanguine II. Twenty yards from the yacht Bummer began barking and bouncing around the raft. â€Å"The fiend is definitely on board,† the Emperor said. He picked up Bummer and shoved him into his pocket. â€Å"Well done, little one.† It took five minutes to get everyone on board and the life raft secured to the stern. â€Å"How we doing on time, Lash?† Tommy asked. â€Å"We're looking at four, maybe four and a half hours of daylight. Will he wake up at sunset or dark?† â€Å"Jody usually wakes up right at sunset. So let's say four.† â€Å"Okay, everybody,† Tommy said, â€Å"let's spread out and find the vampire.† â€Å"I don't know if that's a good idea,† said Jeff. He was dripping and his lips had gone blue with the cold. The Animals looked at him. He was embarrassed by the attention. â€Å"Well, in all of the horror movies, the people split up and the monster picks them off one by one.† â€Å"Good point,† Tommy said. â€Å"Everybody stay together; find this fucker and get it over with.† He raised a gift-wrapped spear-gun in salute. â€Å"For Simon!† â€Å"For Simon!† the Animals shouted as they followed Tommy below.

Culture can be defined as a set of values and thoughts which are being followed by the group of people which resulted to the activities and behaviours of the people living in specific society. Although it is has been described as framework to understand primal societies.(Katter and Heskett, 1992).As societies have set of norm values and beliefs, every Organizations and every business has culture in shape of values, rules and framework to follow which make the Organization unique amongst the other Organizations. In many organizations culture seems to be very crucial and important and it receive a considerable concentration. Culture is as complex and important as it is hard to use and recognize in thoughtful way. According to (Alvesson and Karreman, 2001; McDermott, 1999) Culture is very important for the organizations and companies how they work from day to day leadership, strategic change, which way the knowledge is being shared, maintained and created as well as the relations and dealings of the employees and managers with the customers. Culture is very significant for the success, growth and organizational effectiveness. Organization has the survival because of sharing its system of meanings at different levels (Smircich, 1985). As different countries have different culture, organizations don’t have the same culture as well they all have different values and rites and rituals heroes and myths than each other. It is very easy to recognize the culture of any organizations like McDonalds all the outlets of McDonald’s looks same they all wear same uniform no matter which area of the world they are operating in everything will be at same standard everywhere and anywhere in the world.  Ã‚   In some companies is it is easy to reco gnize culture from their infrastructure, dress code language and customer services and in some organizations it is hard to see but it does not mean there is no culture in that organization in fact culture exist there but hard to judge or see because it is been fragmented sometimes. Any organizations which have strong organizational culture have success in the business. Organizations with strong culture have high degree of influence on the behaviour of the employees and the values of the organizations not only widely share but also held with high intensity. On the other hand company which have weak culture employee’s behaviour may not be consistent. Literature review Organizational Culture The literature on organizational culture is as significant to the management of the private sector as to the public science management. Organizations are assessing critically how they can achieve and describe their objectives and goals. After defining the goals of the organization it is vital to concentrate on the type of culture that is needed to achieve these targets and goals and making that sure that necessary change has been implemented. Edward B.Tylor used the term ‘’culture’’ in 1875 in English literature. After that the early development of the concept of the organizational Culture has been defined by many authors in different ways (Kilman et al, 1985) describe culture ‘‘something to do with the people and unique quality and style of organization’’ (Deal and Kennedy, 1982) has explained culture’’ the way we do things here’’ or the ‘’ expensive non rational qualities of an organization’’. Pettigrew (1979) started to talk about organizational culture’s concept. Anthropological perception of the culture was firstly used by him and he demonstrated how ritual, myths and symbolism can be interrelated in the analysis of organizations. Dandridge et al (1980) described that to reveal the deep structure of an organizational culture how significant and helpful is to study about these symbols and myths. When in early 1980s the concept of organizational culture was one of the favourite and emerging topics to talk and write about for that reason many scholars defined and give their prospective about organizational culture in different ways.  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚  Ã‚   (Van Maanen, 1979) defined organizational culture as behavioural rules in human interaction which can be observed. (Deal and Kennedy, 1982) argues about organizational culture the values which are prevailing in an organization. (Tcihy,1982) compare organizational culture with a glue he says organizational culture hold the organization in the same way the way glue hold the different objects together   and don’t let them apart. According to Forehand and Von Gilmer (1964) culture is a collection of qualities of any organization that differentiate and portray it from other organizations. (Titiev, 1959) suggests that culture can be shared and learnt. Organizatio nal culture can be illustrated through behaviours, notions, activities and analysis of associates of the organization (Hellett, 2003). Organizational culture also has been defined by the (Van Maanen, 1979) as a those rules of behaviour which can be visible in human relations. (Robbins, 1998) states organizational culture as a perception inside the organization which is consistent. Many of other authors describe that organizational culture is set of norms, mutual ethics and philosophy (Barney, 1986). As suggested by (Yanagi, 1994, p ii) organizational culture ‘’Philosophies and values shared by the members of organization and their behavioural patterns for translating them in to action’’ Schein (1989, 1992) has one of the best definitions of the organizational culture. Schein (1989) describe organizational culture ‘’ a pattern of basic assumptions- invented, discovered, or developed by a given group as it learns to cope with its problems of external adaptation and internal integration- that has worked enough to be considered valid and therefore, to be taught to new members as well as the correct way to perceive, think and feel in relations to those problems ‘’ (Schein, 1989, p. 9). Conclusion As (Graves, 1986, p, 11) states about organizational culture as a different ways to steady the performance of the employees. Organizational culture acts like a bonding agent which keep the organization together(Kramer , 19974 and Foy , 1974)

Business Process Outsourcing (BPO) Introduction: The research is result of study project designed to examine few important parts of human resource management, which are hiring and selection process, sometimes suffering with under staffing and sometimes firing due to over staffing. This essay is also includes some of the recent theories about recruitment and staffing with reference to human resource management. Theories will be followed by literature review emphasising on concepts of staffing, managing people, recruitment and selection, practical and challenging problems. These theories will be followed by the research methodology of the case study research. This part is an overview of the research. It begins by background study to the research, followed by the research aim for this study. This part will conclude with a theoretical framework. Background Study Business process outsourcing sector is one of the fastest growing sectors in India. There have been a lot many companies entering the market which includes multinational companies coming to India and new organisations in India starting their business for these companies. Business process outsourcing (BPO) in India offers customer services; IT support, financial services and many back end services to many MNCs. The projections for theBusiness process outsourcing (BPO)) sectorare huge: almost five-fold increase in size from $11 billion to $50 billion by 2012 and a 50 % growth rate over the next five years as compared to 35% in the past five years. Two million jobs across the country in four years the BUSINESS PROCESS OUTSOURCING (BPO) sectorsure has enormous untapped potential but mere potential does not amount to performance (Nexis, Financial Express, June 5, 2008 Thursday). BUSINESS PROCESS OUTSOURCING (BPO) sector does not only cover international market but it also has a strong domestic market. Many big organisations outsource their customer services and other back office works to service offering firms. Indias domestic Business process outsourcing (BPO)) market, with nearly 500 players, is set to grow at a compounded annual growth rate of 33.3% to touch revenues of $6.82 billion by 2013. The industry recorded a turnover of $1.62 billion in 2008. Voice processes in the Indian domestic BUSINESS PROCESS OUTSOURCING (BPO) market contribute 55% to the overall domestic revenues while non-voice market such as offering solutions, back office works, makes up the rest. The domesticBUSINESS PROCESS OUTSOURCING (BPO)market shows promise of growth, especially insectorslike banking and finance as well as the telecomsectorin the short term. The industry currently offers a range of services from customer care to research and analytics. Of this, the banking financial services and insurance segment contributes the lions share of 37% to revenues (Nexis, Financial Express, November 14, 2009 Saturday) HRM plays a very important role in an organisations success or failure. As the BUSINESS PROCESS OUTSOURCING (BPO) sector was growing the requirement for strategic human resource management was increasing. According to Storey (1995), Human resource management is a distinctive approach to employment management which seeks to achieve competitive advantage through the strategic deployment of a highly committed and capable workforce using and array of cultural, structure and personnel techniques. As the competition was growing every organisation in this sector wanted to hire the best ones. Business process outsourcing (BPO)industry inIndiais witnessing a decline in attrition rates due to therecession. BUSINESS PROCESS OUTSOURCING (BPO)companies are hiring in smaller numbers and prefer to work with on-board employees to reduce costs. Genpact has recorded a decline of five percent in attrition to 21 percent in Jan-Mar 2009. EXL has recorded a decline of 12.8 percent in attrition to 21 percent. WNS (part of one of the top 10 BPO firms as per Business Today) has reported a decline of seven percent in attrition to 22 percent. Wipro (one of the top five firms as per Business Today)BUSINESS PROCESS OUTSOURCING (BPO)has reported a decline of five percent in attrition to 13 percent (Nexis, IndiaBusiness Insight, May 12, 2009 Tuesday). This research is going to be conducted in Adventity in order to understand what were the Human Resource strategies adopted by them, what went wrong and what should have been done. Adventity is a part of both domestic and international BUSINESS PROCESS OUTSOURCING (BPO) sector. Its a full service KPO/BUSINESS PROCESS OUTSOURCING (BPO) organisation for the Banking and Financial Services and the Airlines and Travel industry, offering solutions to clients across the globe. Adventity is a financial organisation working in Mortgage sector in US. In 2008 when mortgage market was suffering and all financial institutions were filing for bankruptcy, Adventity decided to increase its employee strength. With the help of its HR team Adventity started hiring on a large scale. Adventity is competing in the BUSINESS PROCESS OUTSOURCING (BPO) market, where the competition is much ferocious than any other market in India. Every organisation in this sector wanted the best of employees in order to compe te. Thus it was very essential for Adventity to evaluate and manage its employment strength by adapting some of the key HR process. Thus Human resource management is one of the focused strategies of Adventity growth policy. Thus as discussed above, after knowing the importance and very essential role of recruitment and selection to human resource, this research emphasises on the human resources management which includes hiring and selection and removal process that affects Adventity. Research Objective: The major objectives of this research is to understand the effect of human resources management which includes hiring and selection and removal process that affects Adventity . The objectives are stated below: Hiring and selection process conducted by the human resource team in Adventity. Literature review assessment on hiring and selection and removal process. Evaluate the outcome of hiring and selection and removal process. Evaluate the affects of the same process on Adventity. Literature Review Business Process Outsourcing: In September 1989, Jack Welch, then General Electric Co.s chairman, flew to India hoping to sell products like airplane engines and plastics to the Indian government. During a meeting with top government advisers, Sam Pitroda, chief technology adviser of the late Premiere Rajiv Gandhi, surprised Mr. Welch by saying We want to sell you software. Mr Welch, by agreeing to start this business relationship, became the motion that started India on its way to becoming one of the strongholds of outsourcing and sparked the global outsourcing revolution (Solomon and Kranhold, 2005) Business Process Outsourcing, which began as an arrangement for necessity and later a major cost cutting move, has now evolved to become a mainstream management practice in number of industries. The increased uptake of outsourcing, particularly in the form of global-sourcing, raises a number of critical and crucial issues for corporate management (Currie, 1995). Recent years have seen dramatic growth in its use statistics indicates that business process outsourcing now an $180 billion industry (Anderson, 2004) and information technology outsourcing now accounts for over 35% of global information technology spending (Cap Gemini Ernst Young, 2003). Like any other move, there is a degree of risk involved with outsourcing (Aubert, Patry Rivard, 1998; Earl, 1996). Approximately 75% of outsourcing deals are unsuccessful and that American businesses wasted a lot of billion dollars on poorly managed contracts. Advances in transmission technology and deregulation of telecommunication facilities have resulted in the ability for cheaper global communication via voice and data networks (Namasivayam, 2004; Weinstein, 2004). The prevalent locations choices for this offshore outsourcing trend are India and china, primarily due to the potential of cheap labour cost arbitrage to achieve an overall reduction in operations costs. Recruitment: Recruit process refers to the process of attracting, evaluating and selecting the qualified and the eligible candidates for any position in the organisation. Human resource management is acknowledged to play an important role in todays dynamic business environment (Schuler and Jackson, 2007). Business process outsourcing firms, in particular, need to pay special attention to the management of their human resources due to the unique nature of their work where worker becomes the central figure. It is therefore important to attract, retain and keep employees motivated and efficient (Derry and Kinnie, 2004). The analysis reveals that the activities relating to recruitment are formal and structured across all the BPOs and the responsibility for the recruitment process is shared by both HR department and the operations department of the organisation (Pawan, Budhwar and Bhatnagar, 2009). The importance of recruiting is pointed out by Luftman et al. who named recruiting as a top issue for executives (Luftman et al., 2006). Moreover, the renewed increasing demand for BPO workers turns out to be a local phenomenon, but global in its scope and implications (Riemenschneider et al., 2008). The rising importance of the recruiting process is also recognised in practice, since more global operating companies started to standardise their worldwide staffing process recently (Eckhardt et al., 2008). According to Kim and Won, the recruiting process is the most time and cost consuming process among all the other human resource processes. Organisation are increasingly recognising the importance of coordination among the numerous different in staff recruitment (Kim and Won, 2007) as recruitment process in a BPO takes approximately one entire day as it includes many stages of different types of evaluations. Keim and Weitzel showed that applicants from highly values, with high expecta tions who contact the hiring agencies or companies via different modes of communications and media and apply for jobs using different forms of application (Keim and Weitzel, 2006). The candidates from diverse preferences for particular application forms split the applicants in different in different groups (Eckhart et al., 2007). In order to response to these different applications many organisations change their recruiting process. The forecast is that more organisations would outsource their knowledge-intensive business to India given the shortage of skilled labour in the US/UK and other markets, and indeed the potential cost savings involved (Evalueserve, 2004; Sen and Shiel, 2006). It is estimated that more than 250,000 people are to be employed in this sector by 2010 (The Hindu, 2006). Thus considering the speedy growth and the people-driven nature of this sector, competent human resource management has a very crucial role to play. Some of the reports suggest that one of the foremost challenges for these BPOs and KPOs would be related to recruitment, retention and nurturing i.e. training of appropriate talent (Evalueserve, 2004; RocSearch, 2006). Selection Process: The selection process can be defined as process of interviewing and assessing the candidates for a specific job profile in an organisation based on the criteria set by the organisation. The selection process is developed to determine the final choice, including an interview and how it will be conducted, the approach that will be used to sell the company, the methods that will be used to evaluate the candidates, tests that may be used and reference and credential checks. The process can be very simple or very complicated or intensive depending upon the job profile and the organisation. The main objective when hiring is to select the appropriate candidate for the appropriate job. In order to select the appropriate candidate an interview is conducted. Interviewing is still the most commonly used method of selection in Employment and the most popular selection technique in use in public and private sectors (Robertson and Makin, 1986; Shackleton and Newell, 1991; Williams 1992). The selection process is designed to decide the final choice, which includes an interview and how that interview will be conducted, the approach the organisation will use to hire the candidate, the evaluation method, the tests that may be used and reference and background check. Of all the selecting methods available, interviewing is the most heavily relied upon and the most difficult to master. The key to an effective interview is to remain focused on the objectives of the interview (Rice, 1984). Retention: Because of downsizing due to recession (Hirsch, 1987; Cameron et al., 1993) and hiring contingent employees (Pfeffer and Baron, 1988; Pfeffer, 1994), long-term organizational commitments are largely disappearing (Rousseau, 1996; Rousseau and Libuser, 1997) and high employee turnover has become common (Cohen, 1993; Hunt and Morgan, 1994). Under these circumstances, employees mobility decisions become a critical issue. Employee mobility represents the flow and exchange of workforces (Ehrenberg and Smith, 1994). For an employee, its his decision of to stay or to go, or retention or turnover. Employee mobility plays an important role in improving the match between a worker and a given employer over time (Ehrenberg and Smith, 1994). It also forces both employee and employer to remain alert of the big marketplace and to continuously study one anothers requirements. In this way, mobility actually performs a socially useful role by matching workers with those employers who will most value th eir skills (Ehrenberg and Smith, 1994). Attrition costs time and money to employee and employer both. Employers find replacement cost and hidden organisational cost high (Mitchell et al., 2001); employees find monetary and psychological costs taxing (Ehrenberg and Smith, 1994; Mitchell et al., 2001). Human capital theory (Mincer, 1962; Becker, 1962) considers voluntary retirement service as an investment in which the cost incurs well before in time and the organisation can earn return over a long period of time. If the current value of returns which is directly related with the attrition exceeds both monetary and psychological costs of leaving, then the employee will be motivated to switch jobs. If the discounted stream of benefits is not as large as the costs, the employee will refrain from switching jobs (Ehrenberg and Smith, 1994). HR Challenges in BPO/KPO Organisations: In India, the literature on human resource management in general grabbed attention after the liberalization of the economy in 1991. Few learnings have highlighted that the human resource task in Indian firms is beginning to adopt a more strategic approach in the management of this critical resource (Budhwar and Sparrow, 1997). However, it has also been pointed out that these practices vary across sectors with marked differences between private and public sector organizations (Budhwar and Boyne, 2004; Amba Rao et al., 2000; Bordia and Blau, 1998). However, there is a prominent lack in researches on business processing outsourcing organizations (especially on KPOs). An analysis of secondary sources which are mainly articles from the press and business magazines and the some of the very rare available research papers on Indian BPOs, reveal that the basic cost-effective model of Indian business process outsourcing sector has started to weakening as income continues to rise on an per annu m basis at 10-20 percent, and in some of the scenarios the average revenue is declining. Few analysts are questioning the sustainability of the rapid growth of the Indian business process outsourcing sector and are worried that the industry after a while might burst like the dot.com bubble. Many HR-related issues are becoming obvious. For an example it was predicted that, by 2008 the outsourcing sector might face shortage of approximately 262,000 employees (Budhwar et al., 2006a). To add more, the sector has a very high attrition rate and many outsourcing firms find it difficult to retain their tenure and the best employees. Despite the fact that there is a huge number of students graduating every year, but the education system of many institute in India does not meet the quality required by this sector, thus the scarcity of new joiners is increasing. Due to the shortage, the hiring of new talent has become more expensive. Due to high attrition rates in the sector, every employee who quits the job costs the company another Rs40,000 to 50,000 (Â £1 Â ¼ 84 Indian rupees approximately) to recruit and train a replacement. At present, the quality of the sector has increased so high that for every 20 applicants in Mumbai, just one or two make the cut. Apart from this, emplo yees in the sector are experiencing problems related to stress, careers, and dissatisfaction at work (Budhwar et al., 2006a, b). References: Storey J.
